The Skill Equivalency Trap: Why Your Screeners Are Rejecting Great Engineers
Non-technical screeners reject great engineers every day because the resume said "Next.js" instead of "React." Here's how the keyword trap works — and how to stop falling into it.
Here's an uncomfortable truth about early-stage hiring: most first-pass resume screening isn't done by engineers. It's done by founders between investor calls, by office admins covering recruiting on top of their day jobs, or by junior HR staff working from a list of bullet points they didn't write and can't fully evaluate. They're smart, conscientious people doing their best — but they're being asked to make technical judgment calls without technical context.
The result is what we call the skill equivalency trap: rejecting strong engineers because their resume uses different words for the same skill. The job post says “React.” The candidate's resume says “Next.js.” To a senior engineer those are obviously the same world. To a Ctrl-F screener, they're a miss.
What the trap actually looks like
These aren't hypotheticals. We see this pattern in real pipelines every week. Same skill, different vocabulary, immediate rejection:
- You searched: “PostgreSQL” · They wrote: “Supabase” (which is Postgres under the hood)
- You searched: “React” · They wrote: “Next.js” (which is React)
- You searched: “AWS” · They wrote: “Lambda, S3, DynamoDB” (which is AWS)
- You searched: “CI/CD” · They wrote: “GitHub Actions, automated deploys on PR”
- You searched: “REST APIs” · They wrote: “built and shipped a tRPC backend”
- You searched: “TypeScript” · They wrote: “tsx, ts-node, full-stack TS monorepo”
- You searched: “SQL” · They wrote: “Prisma, Drizzle, Kysely” (all SQL ORMs)
Every one of those is a strong candidate getting ghosted not because of skill, but because of vocabulary. And the candidates with the deepest, most current experience are often the worst offenders — they assume any reader will know that “Supabase” implies Postgres, because to them it's self-evident.
Why legacy ATS tools make this worse
Most traditional ATS platforms were built around keyword matching: you list the words you care about, the resume gets scanned for those exact strings, and a percentage score comes out the other end. It's essentially a fancier Ctrl-F. That model worked acceptably in 2008 when there were maybe three popular web frameworks. In 2026, with the ecosystem fragmenting into a new abstraction layer every quarter, it falls apart.
The newer approach is semantic understanding: instead of matching strings, the screener reasons about what the requirement means and whether the candidate's experience demonstrates it. A semantic system reads “Built and deployed a Next.js 14 app on Vercel with Supabase auth” and recognizes that the candidate has React, server-side rendering, hosting, Postgres, and authentication experience — even though none of those exact words appear.
The mental model: keyword matching asks “does this string appear?” Semantic understanding asks “has this person done this kind of work?” The second question is the one you actually care about.
The hidden cost of the trap
When a non-technical screener rejects a candidate for the wrong reason, three things happen — and you don't see any of them.
- You lose the candidate forever. Strong engineers don't reapply. They take the next interview that comes in.
- You don't know it happened. A rejection looks the same in your ATS whether the candidate was unqualified or whether your screener didn't recognize that “Prisma” implies SQL.
- You start to believe a fake market signal. “We can't find good React developers” often really means “we keep filtering out the React developers who called themselves Next.js developers.”
A founder's quick guide to briefing a screener
Even if you never adopt a semantic screening tool, you can dramatically reduce vocabulary rejections by giving your screener a one-page brief before they touch the inbox. Here's what to put in it.
1. Write an “equivalents” list, not a keyword list
For each requirement, list the family of technologies that count. Treat this as the screener's rosetta stone.
- React = React, Next.js, Remix, Gatsby, React Native
- PostgreSQL = Postgres, Supabase, Neon, Aurora Postgres, RDS Postgres, Prisma + Postgres, Drizzle + Postgres
- AWS = AWS, Lambda, S3, EC2, DynamoDB, CloudFront, ECS, Fargate, IAM, SQS
- Cloud experience (any) = AWS, GCP, Azure, Vercel, Cloudflare, Fly.io, Render, Railway
- CI/CD = GitHub Actions, GitLab CI, CircleCI, Jenkins, “deploy pipelines,” “automated tests on PR”
- REST/API design = REST, GraphQL, tRPC, gRPC, “designed and shipped public APIs”
2. Define what counts as “experience”
Be explicit so the screener doesn't have to guess. For example: “Counts as experience if the candidate either (a) lists it as a primary technology in a job, (b) describes shipping a feature with it, or (c) names a specific project where they used it. Does NOT count if it only appears in a ‘skills’ word-cloud at the bottom of the resume with no context.”
3. Give them a “when in doubt, advance” rule
Cost asymmetry matters here. A 15-minute screening call with a borderline candidate is cheap. A great hire you rejected at the resume stage is invisible and expensive. Tell your screener: if the candidate has obvious adjacent experience and you're not sure if it counts, push them through to a short call.
4. Track rejections by reason, not just by count
Even a one-line note (“rejected — no React”) gives you something to audit later. Once a week, scan the rejection log for words like “Next.js,” “Supabase,” “Prisma,” or “tRPC.” If those appear in the rejected pile, you have a vocabulary problem, not a candidate-quality problem.
The trap to avoid: writing requirements as a flat keyword list (“React, PostgreSQL, AWS, Docker, Kubernetes”) and then handing it to someone who will read it as a checklist. You've essentially asked a non-technical person to play Ctrl-F. That's the trap.
The bigger picture
Hiring software has spent twenty years getting better at volume — more applicants through the funnel, faster — and almost no time getting better at understanding.
